Abstract
This thesis examines the impact of non-financial motivation on employee engagement in the private sector in Kosovo. In the context of a dynamic labor market and increasing competition among private enterprises, employee motivation represents an essential factor for maintaining organizational stability, improving performance, and strengthening commitment to work. Unlike traditional approaches that primarily emphasize monetary incentives, this study focuses on non-financial dimensions of motivation, including recognition and appreciation, opportunities for professional development, autonomy at work, participation in decision-making, and a positive organizational climate. The main purpose of the study is to analyze whether and to what extent these factors influence employee engagement in the private sector. To achieve this objective, a quantitative approach was employed, and data were collected through a structured Likert-scale questionnaire distributed to 200 employees working in private companies in Kosovo. The collected data were analyzed using SPSS through descriptive analysis, Pearson correlation, and multiple linear regression. The findings indicate that non-financial motivation has a statistically significant effect on employee engagement. In particular, participation in decision-making, a positive organizational climate, and recognition and appreciation emerged as the most important factors in strengthening employee engagement. These findings confirm that employees are not engaged solely through financial rewards, but also through feelings of belonging, respect, support, and inclusion in organizational life. The study concludes that private enterprises in Kosovo should invest more in non-financial motivational practices as part of their human resource management strategy. Such an approach may contribute to higher employee engagement, improved organizational performance, and more sustainable retention of human capital.
