Abstract

This master’s thesis examines the role of leadership in employee motivation, focusing on the case study of Frutex, a manufacturing company located in Therandë, Kosovo. In the context of increasing competition and high operational demands within the manufacturing sector, employee motivation represents a critical determinant of organizational performance, productivity, and long-term sustainability. The study is theoretically grounded in transformational, transactional, and empowering leadership theories, as well as in the Job Demands–Resources (JD-R) model and Self-Determination Theory (SDT), integrating contemporary perspectives on the leadership–motivation relationship. The main objective of the research is to analyze the impact of different leadership styles on employees’ intrinsic and extrinsic motivation, as well as on their level of engagement and performance. The study adopts a quantitative research approach, using a structured questionnaire and statistical data analysis. The expected findings aim to confirm a positive relationship between transformational and empowering leadership and intrinsic motivation, while transactional leadership is anticipated to demonstrate a more limited influence, primarily on extrinsic motivation. This study contributes to the empirical literature within the Kosovar context and provides practical recommendations for improving leadership practices in manufacturing organizations. The findings hold significant implications for strategic human resource management and for strengthening organizational competitiveness in transition economies.
